I know that the Retropie slash screen can be changed, but can the Emulationstation splash screen be changed? What's the location?

No it can't, the way I gt around it is to have aintor video timed just long enough to get to the frontend. It will display over the ES splash screen.

So I want to make a video of a blank screen long enough to get through the ES splash screen so the first thing you see is the menu. Or better yet, a countdown from 10 to show it is loading. Is it easy to set up a video to play at the Retropie start?

Here have a look at this page on the RetroPie Wiki
And personally if I was still using Emulation Station I would just use one of the premade intro videos out there, just match the time it takes to load to the frontend or a touch longer.
Video Splash Screen -
I made a very straightforward splash screen. I was having trouble finding something that fit the feel of the console and looked like an actual load screen. All you do is plop it in your splash screen folder and tell Retropie to load it for the splash screen just like you would with a still image.

A recent merge to retropie/emulationstation on GitHub should let you disable the ES loading screen.
"es-core Added a --no-splash option for disableing the ES logo"
The change was merged, so unless they revert it, you should be able to disable it in the next release of RP.
